With this research, we develop a mediated upper echelons model to predict the top management team (TMT) representation of two key functions: marketing and operations. The model predicts that the three levels of a firm’s upper echelons—the board of directors, the CEO, and the TMT—operate in a causal chain whereby board members’ functional backgrounds drive CEO selection, and the CEO’s functional background drives the structure of the TMT. Overall, the data supported this mediated approach, albeit with an interesting twist. The results of our analyses lead us to conclude that while board-level functional experience affects TMT structure both directly and indirectly, the nature of the indirect effect is more complex than a simple application of upper-echelons theory would suggest.
