Abstract
This symposium advances human capital resources (HCR) theory by shifting attention from whether HCR matter to how they are actively managed, combined, and reconfigured over time. Building on foundational work defining HCR as capacities accessible for unit-relevant purposes, the symposium highlights that realizing value from HCR requires deliberate managerial action to surface underutilized resources, align capabilities with task demands, and navigate the costs inherent in different approaches to staffing, development, and deployment. Across four papers, the symposium examines how heterogeneous HCR can emerge as unit-level capacity, how misalignment in interdependent systems introduces performance penalties, how cost compatibility shapes whether HCR bundles amplify or substitute over time, and how artificial intelligence can augment and reconfigure HCR rather than simply replace human input. Collectively, the papers move beyond benefit-centric views of HCR to foreground tradeoffs, misfit, and equifinality, offering a more nuanced and dynamic account of HCR management. In doing so, the symposium advances HCR theory while providing managers with clearer guidance on how to strategically leverage human capital resources in increasingly complex and technology-enabled organizational contexts.
