The Interactive Roles of Leaders' Emotional Labor In Followers' Outcomes

Abstract
An increasing stream of research has shown that leaders' emotions have substantial impact on followers' attitudes and performance. However, this line of research has barely explored the role of leaders' emotional labor (i.e., the psychological process through which leaders regulate their feelings and / or expressions of emotion) in follower outcomes even though theoretical and empirical work suggests that leaders do engage in emotional labor during leader-follower interactions. To fill this gap, drawing upon research on emotional labor and transformational leadership, this study examined the interactive effects of the three forms of leaders' emotional labor (i.e., surface acting, deep acting, and display of genuine emotions) on followers' job performance and transformational leadership perceptions. Three-way interactive results show that when leaders were high in display of genuine emotions, high levels of leaders' deep and surface acting played negative roles in followers' job performance and transformational leadership perceptions respectively. Unexpectedly, when leaders were low in display of genuine emotions, high levels of leaders' surface and deep acting had a positive effect on followers' job performance.
