How and Why High Leader–Member Exchange (LMX) Relationships Develop: Examining the Antecedents of LMX

Abstract
In this chapter, the authors summarize the literature with regard to the development of LMX to answer the question “How and why do high LMX relationships develop?” They view LMX antecedents and their relationship with LMX development through the lens of role theory and assert that various antecedents are likely to influence different stages of the relationship as it proceeds through the role making process. Empirical evidence finds that LMX relationships develop quickly based on initial interactions between leaders and members and stabilize into either high-quality or low-quality relationships. Early in the relationship, similarity between leaders and members enhances the quality of the relationship as do components of the relationship such as expectations, liking, and trust. Over time, both members and leaders contribute positively to the relationship through their leadership behaviors, performance, effort, and delegation. Finally, various contextual variables also influence the development of the relationship.
