Abstract

Team task interdependence is a critical element of team effectiveness that is increasingly dynamic in today’s organizations. Nevertheless, the consequences of task interdependence dynamics for team performance remain unclear because of theoretical imprecision in what team task interdependence is and how it changes over time. To rectify these issues, I propose a new configural framework that integrates much of the literature into a construct I call agent interdependence change. I define agent interdependence change as the extent to which the pattern of interdependencies between team members differs from one time point (Time_n) to another (Time_n+1) following a change in team task assignments (i.e., changes to “who does what”). I combine traditional models of team effectiveness with theory on two universal dimensions of social perception—warmth and competence—to argue that agent interdependence change can improve or undermine team performance depending on how teammates whose interdependencies change over time perceive one another. To test my predictions, I design a virtual lab experiment that replicates an illustrative example of agent interdependence change that I propose in my theoretical development. I find that agent interdependence change may reverse the relationship between competence perceptions and teamwork, suggesting that organizations must be cautious in their attempts to leverage interdependence as a strategic tool.
